CollectiveMinds: Executive search built exclusively for life sciences
This week's Big4Bio Spotlight features CollectiveMinds, an executive search firm founded in 2024 and based in Herndon, Virginia, that works worldwide exclusively with biotech, diagnostics, therapeutics, healthcare, and life science tools companies. Led by founder and CEO Tara Kochis, the five-person team pairs decades of search expertise with proprietary Machine Learning (ML) to help founder-led, sponsor-backed, and public life sciences organizations build the leadership teams they need at critical growth inflection points. Below, Tara shares what sets CollectiveMinds apart, a recent search that reshaped a client's trajectory, and the shift she's hearing about most from clients right now.

The Spotlight
Q1. What does CollectiveMinds do, and who do you serve?
CollectiveMinds is an executive search firm specializing exclusively in life sciences worldwide. We partner with biotech, diagnostics, therapeutics, healthcare, and life science tools companies to recruit executive and functional leaders at the C-suite, VP, Director, and Board levels. Our clients range from founder-led startups and venture-backed companies to private equity-backed organizations and publicly traded companies navigating growth, commercialization, and organizational transformation.
Q2. What makes your approach different from others in the space?
We combine decades of executive search expertise with ML that expands the candidate universe beyond traditional networks — often growing the market by up to 3x. But every search is still led by experienced recruiters who personally evaluate each candidate's leadership capability, motivation, cultural fit, and long-term potential. We don't replace human judgment with technology; we use technology to make human judgment more powerful, delivering faster searches, broader market insight, and better hiring decisions.
Q3. What's a recent engagement you're particularly proud of?

Every great company reaches a moment when one hire can change its trajectory. A private equity-backed life sciences company with fewer than 40 employees had reached exactly that point: it needed a Global Head of Sales who could build a commercial organization while staying deeply involved in execution. The ideal candidate needed global leadership experience, a player-coach mindset, the ability to sell into highly technical markets, and the confidence to join a high-growth company where equity represented a meaningful part of the opportunity — a search defined as much by fit as by experience.
Rather than relying on traditional networks alone, we combined decades of executive search expertise with Machine Learning that expanded the candidate market far beyond conventional sourcing. In just 72 days, we identified 134 qualified candidates, personally screened 23, advanced five finalists to the client, and completed the search — roughly half the time of a typical search for a role of this complexity.
On day 72, the right leader was in place, and the company's commercial momentum accelerated. We believe great executive search isn't about filling positions — it's about finding the person who changes what's possible for the business, because the right people change everything.
Q4. Which Big4Bio regions do you serve?
All of them — Boston, the San Francisco Bay Area, San Diego, Philadelphia, New York City, the Capital Region, Los Angeles, and Seattle. We're not limited to a single hub; our searches span the country and the world.
Q5. What trend or challenge are your clients asking about most right now?
One of the biggest shifts our clients are navigating is that investors are no longer funding science alone — they're funding teams that can execute. Across biotech and digital health, founders face a much higher bar at the seed and Series A stages, where investors increasingly view leadership capability, scientific credibility, and operational experience as the real indicators of whether a company can scale. As one investor put it, the team has become the diligence process.
What we hear repeatedly from clients is the challenge of finding leaders who can operate in highly specialized scientific environments while also building organizations, attracting partners, and inspiring investor confidence. Companies are under pressure to recruit executives with deep translational, clinical, and commercial expertise earlier than ever — often before funding is fully secured.
CollectiveMinds helps companies navigate this by focusing on the inflection point where leadership directly impacts funding, growth, and execution. Our searches aren't designed simply to fill roles; they're designed to identify experienced operators and scientific leaders who validate a company's strategy in the eyes of investors, partners, and the broader market. A recent CSO placement is one example: a seasoned operator-scientist whose credibility, relationships, and leadership strengthened both the company's scientific direction and its investor profile.
